challenges and change in the hair industry .

              Is there need for change in our industry? 

                                  ‘If so’

                How can this change happen?

Sadly although it can happen by itself when this happens it’s not normally good and positive change. It’s a change that happens slowly over time normally caused by neglect and complacency.

Rather than point out areas that need to change or be addressed i think it better to look at the big picture and how positive on going change can and will impact our industry. Not every one is open to change some might even be dead against it but it happens with or without some guidance and direction when this happens it can become quiet chaotic and seem very random and uncoordinated.

The hair industry has so many facets that it becomes quite hard to think about it as a whole I think of it more as many smaller units that are all linked under one umbrella ‘our industry’.

From Salon ownership.To Distributor.To Manufacturing. These might be considered the three main arms with other avenues leading off and yet connected within the industry.

This might be Stylists. Training education. Product knowledge. Product education. Platform work Product promotion. This would then break down again into others area. Colleges.Academy. Salon training. Product educator Sales person. Artistic team member and so on. Many avenues to many to split them up.

What has changed over the years? Certainly government involvement in standards and levels of training by the setting up of training standard bodies creating over legislation has this been for the better good of the industry? For both the standards and indeed for the types attracted into the profession? Are the right people steering controlling and setting mandates for our industry?

The number of colleges and academy’s. The standards they teach  the number of students they produce qualified each year. Is it now just a business and  way to control unemployment numbers? Should they work more closely with the industry at grass roots levels the salon and business owner the end consumer of the trainee’s.The industry expected to employ these constantly growing number of newly qualified professionals.

Manufacturers the products they produce, they way they market them. Do they respect our industry or dictate to it? Should they be more transparent about the products they expect us to use and promote. The salon business. Is on longer seasonal. The demands from stylist are different. The way we can connect with our clients is different. what clients demand is constantly changing. The age of expected discounting is consuming many salon and spa owners.

I do not have al the answers to the points raised but i do know that over the years we have allowed these changes to influence our industry. These changes some good some not so good now effect and influence our profession greatly. Judging by the number of industry professional voicing opinion globally on various professional group forums the need and want for change is growing. Build up a Linkedin professional profile join a some groups become active.One such group ‘professional hairdresser knowledge networking group’

There are many passionate motivated professional who work tirelessly to try and raise awareness and have a voice. Every salon every spa has the power to make change happen. How. By starting in your own salon with staff and owner collaboration with innovative thinking. By taking action start to think about and discuss the things your ant to change have a vision and work towards it salon owners stop competing with each other by our discounting each other you are hurting your selves some time competition is not healthy it’s distractive and negative.

Start in salon training develop your team have high standards start hold the manufactures accountable for the products they expect us to use. Join discussion groups share your voice have opinion.When things are not acceptable say so communicate openly with staff. learn and understand how to use social net working and multi media to your advantage. Encourage personal development as well as salon and team development. Take back control of your business and so a little bit of our industry by being educated skilled and professional. Being informed having knowledge is power having opinion and sharing views is powerful.

Finally the internet and the information available we cannot trust everything that is posted to be totally true we owe it to our sleeves and those we work with or influence to do a great deal of research to make sure the facts that we are presented with are correct. To be willing and open for change and challenges to embrace all the new possibilities available to us.

The internet is a marketing tool as well as an information high way so we have to all learn to navigate it and stay current and up to date!

I hope that this starts up some discussion and gives me some feed back.

This topic is worthy of both discussion thought  and comment for it effects each and every one involved in the Hairdressing Industry.

Having Spent a number of years involved in Sales and education or is it? Education and sales: It’s so hard to know for one supports the other. [ chicken and egg what comes first] One side sales drives the education machine funding allowing technicians and educators into salons to share and demonstrate. On the other hand without the support of good education the sales go flat. Salons. Stylist lose interest, use products incorrectly getting bad results blaming the product! It is my view. That if you really trust and have belief in a product it will sell it self. If your educated a product how and why it works. If you have a passion for it, it’s easy to talk about it sells it self.

Why so much pressure on sales why fear education?

In salons many stylist hate education up dates. They look at educators as know it all’s They attempt to put then down show them up  in some cases resent them Why ?  FEAR!

Most salons change colour lines because of dissatisfaction with the product. If it does not perform well in reality the fault is with the stylist technician. But hey! It’s always easier to blame a product than take an honest look in the mirror! Tuff harsh words but true. I don’t know how many salons I’ve visited that so need education support but the staff the manager will not allow it. I also think that many sales representatives have very little respect for what a good passionate educator can do.product knowledge classes or in house training vents can make such a difference to a salon.

Why because they fear letting any one see that they don’t know everything! who does? The fact is Sales are Sales. Education is just educating. On how to correctly use and get the best out of the product that sharing knowledge giving support to the salon to the sales person to the staff this can only serve to improve. Standards. Skill. Knowledge. Why all the problems? Ego, Insecurity, Fear? or just an un-daunting need for control!  All things that are rife in society but for some reason really run rampant in the Hair beauty industry.

We have salon managers and owners who fear educating there staff to much. We have staff who hate to admit they have an issues or don’t understand. Will not admit that they want or need more education, skill and knowledge. We have professional Colour companies who market them selves with being professional. But flood the market with home colour kits. With little or no care for the effect on the high street salon The stylist trying to make a living build up a clientele not to mention the damage long term use can do from use of home colour.Building  passionate committed team that works together an want education is key to success.

Colour Companies that offer education to some to degree but maybe not fully transparent when it comes to formulation ! Maybe not totally honest about all the chemistry of any given product need to know bases! misleading. We have schools Colleges, Academy’s. All offering a level of training but! How qualified? How up to date are those trainers? How much do they really care? How skilled are they? How current are they? How they look! How professional are they/

We have young people coming into the industry with a false idea of how successful they can be. How much there is to learn. How long it takes to be a success. We have Stylist who reach a level of qualification and then sit back knowing everything knowing nothing? Why is this? so many skills to learn so many tools to understand?

We have all these different governing bodies have you ever tried contacting them to ask for a meeting or some information? good luck with that one. Am I out spoken? Well maybe but it’s done it’s said to create discussion, to open up debate, to see who really cares! Not to be politically correct.We have to raise question sot find answers.

I have over the years worked with  many like minded passionate industry professional and they are all of the mind that things could be better standards raised, knowledge shared. education improved so what can we do how can we make a difference?

How can we encourage an exchange of knowledge and information. disclosing of product information in an open transparent manner.  One with sales teams working with and supporting education. Stylist who constantly want to up-date. Teachers trainers. Who really care how to encourage the young stylist to have higher standards, skill, who pride themselves in levels of Service and consultation. This is possible by net working sharing reaching out. We have so many mediums available to us  this is such a huge multifaceted Industry. It’s exciting vibrant. It’s constantly growing, changing evolving, whilst at the same time standing still.

The Linked in professional hairdressing net working group is established in the hopes of attracting like minded people to join share and debate.

The salon reception. Front of house.

 The Reception area. The hub of the salon. The retail centre:

We only get one chance to make a first impression both at the front reception or as being a stylists. but before that can interaction takes place the very first area that sets the scene is the reception. The design. the chairs, the reception has to look stunning professional welcoming.

The very first person who makes an impression is the receptionist. How much importance to you put on the key position. A position that takes so much skill to juggle. To organise. To solve problems. To be caring yet efficient.

They have to have a good phone manner. Amazing people skills patients. Good at selling with product knowledge. know how to mange an appointment book. Deal with the issues stylist have over booking keep good records balances the books. Deal with sales people. What is this worth to you to your business ?

The Image of the the salon, decor, cleanliness appeal. Just as important the appearance and the attitude of the receptionist.Their communication skills the service they offer all so very important for both salon success and client retention.They are the first and indeed last person a client has any interaction with in the salon. They have to make that experience that memory count. Make that client feel wanted and important using their skills to have the client re book that next appointment. Help them with and recommend retail products.

Does all of this happen in your salon? Do you listen to the receptionist about client and indeed staff issues?

The receptionist has a unique position in the salon she or he holds and controls power! Power of the booking they can make or break a stylist if they so chose. My advise to a stylist never upset your receptionist. Always accommodate them if there is an appointment issue or a late comer who needs help it will stand you in very good stead in the long run. They have to be committed and very trust worthy often the last to leave and in many cases open up.

They must be a team player and leader and have a great understanding of the dynamics that is the salon from working with a manger and or owner to communicating with clients and staff and innovator and collaborator. The one who keeps the machine that is the salon running smoothly. Does your receptionist have all these skills? How often do you think about the role they play? Are they well enough rewarded?

Service goes beyond just what we the stylists do offer and create. Service is what the whole salon offers from the moment a client becomes part of the salon. It does not stop after the service has been preformed it only stops when a client leaves never to return!!!

Listen to your receptionist when it comes to retail purchases. The amount of stock to carry, what product lines are selling well.What are clients asking for?  What clients might be saying about products or pricing.

All key information. Maybe even concerns that are being raised about staff members. Service ability. Those getting requested, those maybe being avoided. All need to know information.

Challenging times in the hair salon.

These days knowing how to cut hair. Colour or dye hair is not enough to succeed!

The hair salon for so long classed as a safe little to no risk business. Everyone will always need a haircut. low overheads and good profit margins. But not any more to owning a salon, being good with people being a good all rounder is not enough. These are challenging times and more and more we hear about struggles. We hear stylist and owners questioning what used to work does not any more. Clients have the ability to look for the best deals and discounts.This questions customer loyalty and client retention. Stylist want more than just a basic wage.Young stylist leave college with such high wage expectation newly qualified they think they know everything and world is their oyster!!!!

Product’s many have improved some are misleading and dangerous. As professional we have to make and hold some of the manufactures to account. They have to be more transparent about product content and any possible health implications. Insurance, liability, health safety. tax, licenses. Is it all worth it?

The global shift  in economies has touched every one for many created fear and a longing for the good old days. I feel that although things are tuff and everyone is sailing in unchartered waters, the true professionals the ones who can embrace change will come through these hard time stronger and better equipped for the future. Change is scary but it’s also positive. Innovative thinking staff collaboration, creativity. These are the future.

These  standards and etching have to start at grass roots in the college and academy with the young apprentice encourage that wanting to question and lean that need for answers. That passion this will only come when standards are raised by those running and teaching in these institutions. The future is training up the stylists of tomorrow and making sure they have product awareness and are ready to question and demand answers. Salons teams have to be on the right and the same tracks to succeed.

Salon owners have to realise that discounting is very short sighted it’s a game when salons in any area start the discount game all business suffers. Service, skill, creativity, honest, communication, value for money these are the keys to success. Having a strong and focused team all working together. Work together share the rewards together.  

Working on line has taught me just how many industry passionate motivated professionals there are who really try to make a difference. Who are willing to share their views experience and opinions.To reach out and support others. Raise questions ,look deeper than the surface

How ever tuff things are for you and your business it will get better it can better. Reach out for help an support think out side the box. Challenges are how we grow and get stronger we are in the business after all of solving problems and correcting wrongs!

We have to embrace this changing world and all the issues that we face in our business. We have to communicate and net work We have to seek out others to share views with ask for professional help .Most importantly remember why you came into this industry what was your vision? Has it changed? Does it need to change? Change and the challenges it presents  are positive.

Hair colour make over colour correction

Our tool box of knowledge is full: We also have to have an understanding of hair colour.Different types of hair dye and trust the colour chart.

Lets consider what is a make over and what would be classed as mild correction.

Before I introduce client and stylist, lets share a little history. This young lady is in her teenage years. Like most teenagers experimented  home colour and going Blonde. One day she decided that she would go to a professional stylist and have it taken from being to blonde back to her own colour a basic colour dye job! or so she thought.

The picture to the below is after the salon had to attempts at correcting it back to her own colour. The result being hair with a green Hue know by us professionals as Mud. Why Mud? well when re pigmentation of the hair is required it is essential to re build the hairs natural pigment mantle using the correct shade of dye consulting the colour chart helps. If you don’t do this and apply the incorrect shades and tones the pigments can clash with each other or neutralise each other out causing a muddy colour. Once this has happened it’s really hard to  re balance it.

What happened in this case was an under qualified hairdresser took the job on she applied her natural level as a tint or permanent colour using 6N with 20 volume peroxide with out any thought to pigment missing the effect of adding yet more lift to the hair. no consideration to poor condition, past history and finally the under tone pigment in that level 6N.

A totally mess when it went wrong she then tried toning it with various other shades to kill the green hue hence the mud shade created. she even had the audacity to charge for this total mess. the young girl knew no better than to pay. having been lead to trust this was the best the colour could be!

How do you fix this? Could you?

Well let me introduce to you Kate our client and Alex out stylist:

This really is a challenge. To have the full history of the above hair colour disaster maybe find out what hair dye was used, Alex has to do his consultation with Kate. The key here is for Alex to get as much information a she can about past history and also get a clear idea as to expectation. At this point he has to honestly tell Kate what is possible.This cannot be ego driven it has to be within his own skill and ability. Trust me when i say it takes a bigger person to say sorry this is beyond me than to muddle on. Remember we have already had one professional screw up. As soon as Alex agrees to take this on he assume all responsibility for it. [ strand test, optional client wavier release form, fully advised of process]. Having chatted with Kate two things are established she knows her hair is very over processed and damaged she wants to look and feel better she is open to change both of colour and cut.

Alex goes on to explain  that although the really bad colour in her hair looks dark drab muddy due to the condition it will not last very long and could gentle be removed, they could then either re pigment and go warmer or they could go lighter but with many natural shades.

Alex explains that the first thing they will do is a mild cocktail made from shampoo.Bleach decolouriser. conditioner.and low volume peroxide.This will remove all the muddy pigment and give them a stripped canvas to work from. Kate says sounds like I’m in for a long visit . Alex say well once we see what we can lift out we can see what the best course of action will be for our future colour. Alex say’s don’t worry Kate we can fix this. Your lucky that your  natural skin tone and eye colour leave the door open for colour options. Really says kate never thought of that!

Off to the back wash for the cocktail.

Note whilst Alex is mixing I will insert some information  on a cocktail formulation.

A bleach bath or cocktail formulation:

As i said many variables to lift out residue of old fashion shade try Clarifying shampoo or a bleach bath Shampoo bleach washed through and worked into hair. {if doing this stay with it constantly watching}

If making up a cocktail to lift old shades out try.

*1/2 oz Clarifying shampoo.

*1oz      Water.

*1oz       20 vol peroxide {or cream developer}

*1 oz      powder bleach.

Apply to clean towel dried hair, work through on area needing lift for 5 to 10 mins. watching all the time wash out rinse thoroughly.

This in itself i class as a colour correction tool, as mild as it is you must stay with it know wondering off for a smoke, a chat a coffee.This is serious stuff!

Alex works the formulation into kate’s hair once whilst applying it warns her it’s a bit cold and bit smelly! you could say that say Kate. Alex gets a wide comb and continually combes the formula  into and through her hair gradually the mixture starts to work it’s lifting. All that mud is going down the drain. After about 20minutes he is happy done he says no we can get going. he rinses a very light shampoo to remove any traces of the formula  cool water .Now he says sitting kate back down we will lightly dry it and decide on course of action.

To the colour and formulation: Thus far i very impressed with the skill Alex is showing and professional approach. We have now removed all that muddy un-wanted pigment Alex has a better idea of what is possible so he has a better vision to share with Kate. How serious is she about change? Alex says to Kate as you can see we have removed all that muddy colour. Kate says yes i back where i started but ££ pounds lighter. Right says Alex lets establish two things colour and style. Right he says with some authority I see it fair bit shorter but with texture and movement.

Colour wise lets work with the blonde, but re introduce shades that work with you, let beige this out with caramels, toffee, cool blondes and burnt honey golds. WOW ! Says Kate you can do that, Yes we can it will look great how does it sound to you amazing. Ok say’s Alex given how over processed your hair is all we have to do is deposit different shades and buildup the pigment long term work on the colour retention.I can recommend some products to help both with moisiture in your hair and colour retention qualities if you like great says Kate.

Lets get going. You ready says Alex!  First thing i’m going to do is cut a fair bit of hair off we don’t need to colour all this waste time money and product .Out comes the razor and things start to take shape. Once the bulk of the weight has been removed and shape formed. Alex, say’s to Kate feel good yes say’s Kate. Right now lets sort out this colour bear with me whilst i mix up some Formulations.

Whilst Alex is Mixing I will share with you the Different formulations:

Demi Deposit Only: Tone on tone or darker lift or higher levels of Hydrogen peroxide are not required! Remember we are going for deposit Only this over processed hair does not need any more peroxide and lift.

First Colour level 6 BR[Beige Red] remember first letter dictates stronger shade. In this choice Alex is choosing a rich beige shade but also re introducing some warm pigment back in to the hair,a wise choice. 1oz[30 grams] 6RB 2oz [60grams]  demi lotion developer. Second choice 7 GB [gold beige] again more re introduction of pigment quantity as above 1 part colour to 2 parts Demi lotion. Final choice 6B just beige will have a stronger depth than other choices.formulation as above. These are all none progressive colour formulations no need to worryabout over deposit.

Back with Alex. He explains to Kate we are going to re introduce three different shades into your hair and at the same time replace some of the warmer pigments this will give depth and tone.At the same time we will leave out some chunks of the existing blonde we will tone this later to create a nicely controlled Beige blonde that will compliment the look and style. sounds great says Kate.Oh Alex says we are also going to use the same shade sin panels in the under part of your hair to create some depth and dimension. lets get going with all these colours.

Alex works quickly with great skill we weaves out different section choosing where to place the shades and panels. Once finished he takes section from the base hair line applying the different shades in solid blocks. working from the hair line nape up to just below the occipital bone jaw line just above the ears. thus creating solid block area of three shades. leaving out the lighter chunks of pre lifted hair in the top section.

Finally all applied leaves it to process around 20 minutes no heat required!! [Heat is not good for colour, it’s not needed colouring is a process of fromulation and timing] all that is required is the correct choice of products and patients!

After 20 minutes Alex takes kate to the back wash rinse of all colour .Then decides to apply a Beige toner to control the Blonde that was left out and tie the beige theme into together. As he works the Toner into Kate’s  hair he stays with it as it starts to work on the yellow blonde  sections creating a really nice cool natural beige. Done re rinsed shampooed  conditioned ready for a little more razor work and a blow dry.

Well what a great job Alex managed to save the day and Kate looks amazing i hope you agree that this was a job well done. As for Kate well happy does not even cover the emotion she felt and how pleased she was.

Hairstylists our career our vision our journey or?

How did we get into hairdressing? What drew you to it as a career? Was it a calling your true vocation? Are some of us really doing what we have known we always would do. Is it our destiny!

How often as stylist do we take the time to look in the mirror?  Do a personal inventory on ourselves. This is the time to honestly reflect on where we are at. Where we want to get to. Are we reaching our full potential? Are we challenging ourselves are we growing? Are we offering the best service possible? Do we need a refresher a little update maybe learn or improve on a skill or technique, maybe a course in management and or staff relations. Maybe your involved in education and training. How current are your skills? Are you in touch with the industry and all the changes that happen at grass roots level? In the salon on the high street?

Hairdressing has changed so much over the years and i would say for the most part these changes have been good and very warranted. From training to health and safety issues. The way a salon or spa is run and the  services it offers. The hours of business. the certification the qualification all changed. We no longer have those seasonal high, That pre Christmas frenzy,Of course it’s still busy but not the way it might have been in the 80’s or 90’s.

Products available to us have changed we have so much more choice. With these choices comes the need for. Education and vigilance and knowledge. We have to ask questions to get the answers.The only silly question is the one that is never asked!

Tools techniques constantly change and so must we. Staying in the safety of zone of what we know never pushing the envelope can and will lead to stagnation boredom! we need to communicate with our work and team mates share visions with owners and managers, be innovative have and share creative thoughts we all benefit from this type of thinking and collaboration.

 We all need to remind our selves from time to time of our dreams our goals. What was it we really wanted to do?  What were the heights we wanted to reach? All easy to forget pushed to the side as other things come into our lives and take president. As we settle for easy street. we stop questioning we stop challenging our selves an those around us.The skills we have to have for success in our industry are many and constantly need up dating to maintain our profession integrity and image.

We are in the service industry first and foremost make no mistake about this one. Service. our communication skills. Our listening skills. Our attention to detail. How we project and represent our selves. Honesty. with humility. Style all key assets to success.

Skills: Product knowledge. Hands on techniques .Creative vision. Innovative Thinking.

All of these skills and talents are a part of who we are! What we do! From time to time we forget, that to stay at the top of our game we need to invest in our selves. To have closer look at what we want an then decide on what we need to do to make change happen. We are in the business of solving problems are we not?

A little self maintenance:

*Are we offering the highest standard of service possible?

*Are we getting a little complacent? {it takes a big person to say yes!}

*Are our skills up to date?

*How is our product knowledge!

*Is it time to seek a little professional help.

We are all stronger together. We all benefit from sharing. From taking the same journey!

Maybe a colour refresher class. Maybe learn a new razor cutting technique. Want to improve on those up do looks. Maybe just talk about ways to improve the salon day to day running the client experience sales!

In salon training education product updates.

The question asked is: What are the benefits of education up dates and product knowledge sessions to the salon? Are they worth while or a waste of time?

How much time and energy should be put into staff training skill up dates product knowledge certification?Do you as salon  stay on top of this? Do you staff support and attend up dates. Does for staff request them? How do you decide if training and product knowledge classes are of benefit.

First and foremost you have to lead by example: That being suggest or plant the idea you will always have an element of staff that have heard it all before and know everything or at least think they do! I would suggest that you encourage and give good reason why this things are useful. What points could you give to justify.

*Products constantly changing.

*Dangers of not using products correctly or understanding chemistry.

*Wastage in the salon,.

*Product knowledge with regard to retail sales.

*Up dating re fresher of skills and techniques.

*Team building good exercise.

*Show’s a client you care.

When are these best organised in the salon well of course you want to cause as little disruption as possible but sometime’s they can be better for a few hours on an arranged quiet morning. Again clients wanting to book can be advised that we are closed for a few hours that day for training up date. for the most part they like an understand this it show commitment and investment in training all good PR!

Evening work well if all the staff are on board. The same as model nights or staff hair nights staff get to do each others hair or as group you practice and share thoughts views techniques sharing team building.

What role can your distributor or the manufacturer play in this. The answer should be a key one many of the bigger colour companies will have a team of educators who work for them going to salons for product classes and colour education up dates. They should be free but some times it’s dependant on the volume of product you buy. It might also be dependant on whether you buy direct or use a distributor, either way you should get education support. Building a good relationship with a colour educator is a great idea as a source of future knowledge and someone to be able to ask questions if an issues arrises the same applies to the  relationship with your sales person or colour rep.

These up dates are really important because colour chemistry does change and we stylist can develop bad habits short cuts. From a salon point of view it show’s the manufacturer that you care about the products and are truly professionals in how you work and what you produce.

Maybe you have  staff member who is an educator for a company.This involves evening classes at external salons doing preparation before hair shows and can lead to platform work all great for salon profile. Maybe as a salon or team you want to get into some competition work again this is a great way to start bonding team building. Having these up dates can also lead to invites to colour launches and show’s or maybe attendance at manufacturer training academy to gain certification and qualification at certain level or for certain techniques [such as colour correction]

This type of training and skill update is great for salon profile and is also great on a CV for stylists.

Those staff member who have attended all this before remind them that so have you. remind them it’s about sharing and giving being a team player giving back to the younger members of staff sharing experience! yes play to that ‘EGO’ chances are they are the ones who really need to attend the up date.

All of these type of event encourage team communication. Creative thinking and who know’s maybe some collaboration either on a model or just in the salon in general.  Always a challenge but always so worth while. Never forget the trade show’s competitions even fashion event that are always on. An evening or day out at an industry related event.
